When employers began deleting degree requirements from job postings, the safe prediction was reversion: the moment labor markets loosened, the credential would return. The data declined to cooperate.

Companies that moved early now hold several years of evidence, and it points one direction. Workers hired through skills assessments perform at parity with degreed peers in most roles and retain meaningfully better, a finding that repeats across industries often enough to have hardened from anecdote into policy.

From removal to replacement

The durable versions of the shift did more than delete a line from the posting. They replaced the proxy with instruments: work samples, structured assessments, paid trial projects, apprenticeship tracks with defined progressions. Removing the degree without adding measurement, practitioners warn, simply relocates bias from the credential to the interview.

The retention effect has a plain explanation. A worker hired into a role that once required a credential they lack experiences the job as a door opened, and reciprocity is a stronger retention force than any perk. Internal mobility programs built on the same logic, assessing current employees for adjacent roles, are producing the same loyalty at even lower cost.

The credential is not dying everywhere; licensed professions and research roles keep their gates. What is dying is the degree as a general-purpose filter for work that never needed it, and the rebuilt middle-management layer is increasingly staffed by exactly the people the old filter excluded.
